A role becomes vacant. You write the job description, agree the salary, start the search and look for someone who can do the job. It sounds straightforward. But what if the job you are hiring for today will look very different in two or three years? As businesses grow, markets shift, and technology changes how teams operate, hiring purely based on today's requirements can leave organisations playing catch-up. The better question is not simply "Who can do this job?" It is "What will this person need to help us achieve next?" Are you hiring for a role, or a future capability? A job description usually reflects what a business needs right now. That makes sense, but it can also create a narrow view of what the successful candidate needs to bring. Perhaps you need someone with a specific technical skill, a particular level of experience or knowledge of your sector. Those things matter. But so do the capabilities that will become increasingly important as the business develops. That could mean: Leadership capability as the team expands Digital or technological expertise as processes evolve Commercial thinking as markets become more competitive Adaptability as priorities change The ability to build and develop teams Experience of managing transformation or growth The strongest hires meet today’s needs and have the potential to grow with tomorrow’s business demands. What happens when you hire too narrowly? Hiring for the immediate requirement can work perfectly well for straightforward, stable roles. For more strategic positions, it can create problems. You may find yourself hiring again sooner than expected because the role has outgrown the person. Or you may appoint someone who is highly capable in their current position but lacks the skills, experience or ambition needed for the next stage of the business. Neither outcome is particularly efficient. The cost isn't just another recruitment process. There can also be lost productivity, disruption to the team, and delays to wider business plans. That is why recruitment should be considered alongside your growth strategy, not separately. What will your business need in three years? Before starting your next search, step back from the vacancy. Ask: Where is the business going? What capabilities will we need to get there? Will this role become more important, less important or fundamentally different? Could this person eventually lead a team, enter a new market or take responsibility for a wider function? These questions can change the profile you are looking for. You might decide that industry experience is less important than transformation experience. Or that technical expertise needs to be balanced with commercial leadership. Perhaps the right candidate is not the person who ticks every box today, but someone with the potential to grow with the organisation.
